(The Wynhurst Group)<\/li>\n<li>46 percent of rookies wash out in their first 18 months. (Leadership IQ)<\/li>\n<li>Companies that leave onboarding (<em>ed.<\/em> what we call\u00a0onramping)\u00a0to chance experience failure rates in excess of 50 percent when it comes to retaining new talent. (Egon Zehnder International, 2007)<\/li>\n<\/ul>\n<p>More than a 50% failure rate?\u00a0 Ouch!\u00a0 I have seen firsthand the problems that arise from not having a defined onramping program.\u00a0 The article makes a couple of great points;\u00a0first, an employee will decide in the\u00a0initial 3 weeks if they feel at home or not.\u00a0 Second,\u00a03 parties &#8211; HR professionals,\u00a0hiring manager and the new employee &#8211;\u00a0need to own up to making sure that an onramping program\u00a0is in place and followed.\u00a0 The author gives 3 specific areas that need to be addressed and how each party needs to handle these areas.<\/p>\n<ol>\n<li>Tell the truth about the job from the beginning<\/li>\n<li>Assure a Good &#8220;Fit&#8221;\u2014Values and Interests<\/li>\n<li>Foster a Sense of Belonging and Connectedness<\/li>\n<\/ol>\n<p>I recommend that you go read the article as it gives some great advice.\u00a0 One point it makes for managers in regards to\u00a0fit:<\/p>\n<blockquote><p>Help new hires learn the &#8220;culture&#8221;\u2014the informal rules of the organization. Talk with new hires about the organization&#8217;s values. What counts for success?<\/p><\/blockquote>\n<p>How important is this?\u00a0\u00a0Most employees who have\u00a0been with the company for 6 months or more know all of the\u00a0unwritten rules\u00a0and they probably\u00a0operate without even thinking about them.\u00a0 A new employee\u00a0has no\u00a0clue unless they informed of these rules.\u00a0 Without the knowledge, they will break some of these rules accidentally (and hopefully not spectaularly).<\/p>\n<p>Let me illustrate with a personal example.\u00a0 Several years ago I\u00a0recevied a job offer and accepted\u00a0the position with a new company after working for years\u00a0at\u00a0my previous employer.\u00a0 After completing a background screening and going through a\u00a0half-day orientation session, I showed up for my first actual day of work.\u00a0 Without knowing it, I broke one of the unwritten rules.\u00a0 The first meeting I attended was uncomfortable as I was not greeted by most of my new teammates.\u00a0 I noticed a strange\u00a0vibe.<\/p>\n<p>After the\u00a0meeting, I met with my new manager and was told by him that the owner of the company did not like facial hair and I would need to shave my goatee in order to keep my job.\u00a0 Not the best time to be told of this one unwritten rule, but it actually put me a little at ease, because it explained why I was treated the way I was by my co-workers.\u00a0 This rule would have been nice to know before showing up for my first day.<\/p>\n<p>As a manager, make sure you lay the groundwork with your new employees.\u00a0 Do not expect them to intuitively know\u00a0all the rules of the office.\u00a0 If they break an informal rule\u00a0treat it as a training event, not a disciplinary action.\u00a0\u00a0Invest the time and you will improve your odds of retaining your\u00a0new hires.<\/p>\n","protected":false},"excerpt":{"rendered":"<p>When you look at your employee turnover are you\u00a0content or confounded?\u00a0 If confounded, what have you done to improve it?\u00a0 You may want to start by reviewing your onramping program.\u00a0 Managesmarter.com had an interesting article on this subject and provided the following findings: 22 percent of staff turnover occurs in the first 45 days of employment.
